Its and 03 ranger with a 4.0 auto and it grinds after starting and it doesn't always start smoothly, like it hops around till it finally starts, kind of like the starter wont disengage. Do I start with a new starter or is more than likely a flexplate issue? I hope its just a starter.

2nd problem is it hesitates a second or so before it goes into gear and clicks in hard, kind of like when you are low on oil, but its not low on oil. It also shifts hard. When I got it the column bolts were loose so the shifter was floppy, I am wondering is someone tried to fix it the wrong way. Also now its pretty stiff to move the shifter selector.
also what tranny is in it, it may be some sort of heavy duty unit, it was an x electrical municipality vehicle, it appears to have an 8.8 and heavy duty rear springs.

I wasn't able to overcome a similar problem on my '86 with an automatic until I replaced the flex plate. It still likes to munch starters, tho. My headaches started after I had the engine and transmission apart from one another. Possibly someone had the engine/transmission split when trying to fix the shifter?

The drive gear in starter isn't retracting properly causing your noise. Probably due to a weak spring as stated above. Check your linkages for lubrication for the difficulty moving the tranny gear lever. For the engagement into a gear could be an issue with the valve body/solenoids. How does the fluid look? Might simply indicate the need for fluid and filter change.
yeah had a Saturn in the shop and when you took a left turn you would hear a grinding noise. It had me baffled until another guy said he had a truck that did a similar thing and kicked his butt for a couple of weeks and a busted starter spring was the cause, so was the saturn I was working on as it turned out huh!
My starter turned out to have some corrosion on the shaft, so that the bendix wasn't retracting once the engine started. Crocus cloth and some grease fixed that. I also had problems shifting from park into other gears, or back into park. Since it's winter and I hate working on my back in the snow, I took my '97 3.0 to a local garage, telling them that it felt like the shifter cable was sticking. It turned out to be the neutral safety switch being just about ready to seize up. They're made from plastic, can't be lubricated, and are attached to the outside of the trans. If you live where winter means lots of salt on the road, this could be part of your problem moving the shifter.

The fluid in the tranny looks good maybe too good like someone just flushed it good. It is overfull though when its warm should I drain some out?
There really is no linkage on the tranny but just a cable to the selector lever, I will go out and disconnect the cable to see if it feels like the stiffness is in the lever or the cable.

I don't think draining out fluid would help your problem but for peace of mind why not? My guess is your cable or possibly the shifter is causing the stiffness, unless theres a heck of alot of rust on the manual shaft. I'm not familiar with Ford trannys but your harsh engagement sounds like whatever is controlling the pressure inside isn't working so well, might just be a pressure control solenoid or whatever Ford calls that. A pressure test would be a starting point.
