In our 2010 XLT, there are two different buttons, one obvious, one hidden.
Using the driver's seat headrest as an example:
The button at the base of the headrest leg that is closest to the door has the obvious button, to allow the headrest to be lowered.
Pull headrest to highest position, then locate the hidden button at the base of the headrest leg closest to the center of the car. The button is facing the right rear seating position, you can feel it with your finger. It does not stick out, it is like you are pushing in a segment of a disk. Push and hold the hidden button in, then pull the headrest on up and out.

My 2008 Escape has both the hole and the disk but pushing the disk does nothing.
But a pin in the hole does. I used a 3/32" pin punch. Insert in the hole and push in about an inch. The trick is to NOT push towards the center of the post but parallel to the seat back. You want to just skim the back of the post to release the clip. I was able to stand outside and push in the center post button with one hand while pushing the pin punch in the other post and lifting with my wrist. The head rest pops up about an inch quite easily and can then be withdrawn.
I'm still mulling over whether to bend the posts or just mount it backwards.
